Leading in hospitality today means managing Gen Z, Millennials, Gen X, and Baby Boomers all under one roof, add in diverse cultural backgrounds and a notoriously tight labor market.
And it becomes clear why a strong Human Resource leader is no longer optional. It is a necessity.
Finding good employees with the right attitude and skills is tough. To build a thriving and sustainable work environment, hotel owners and operators need to tackle five core areas.
1. Face the Labor Market Reality
Recruitment and retention pressures are at an all-time high. We must offer competitive wages, seek diversity, and build a culture rooted in compassion and integrity.
Technology is our best leverage here. Cloud-based systems and AI are revolutionizing HR efficiency. AI-powered platforms can now screen resumes and automatically schedule interviews. Digital learning modules give staff flexible access to compliance and customer service training, while HR chatbots handle routine employee questions about schedules and benefits.
2. Adapt to Changing Workforce Expectations
Younger generations demand flexibility and clear career paths. Our HR strategy must adapt by offering hybrid work options for administrative roles and adaptable shift scheduling for operations.
We also need to invest in our people. Implement employee wellness programs that offer mental health support and stress management. Pair this with structured mentorship programs and cross-department training to drive internal promotions and retain our best talent.
3. Prioritize Diverse Recruitment
Top-performing hotels implement transparent policies that provide equal growth opportunities for all employees. Focus recruitment efforts on attracting talent from different backgrounds and ensure unbiased promotions. Additionally, provide competency training so staff understand global guest expectations, thereby directly improving our service delivery.
4. Rethink Retention and Engagement
Turnover has historically plagued our industry, but it need not dictate our margins. Keep top talent engaged through recognition and rewards programs, such as performance incentives and bonuses. Replace outdated annual reviews with continuous, real-time feedback systems. Finally, encourage workplace collaboration to build strong team dynamics that elevate service quality.
5. Embrace Sustainability and Ethical Practices
Today’s workforce cares about the environment and ethical standards. Integrate green hiring programs by prioritizing professionals who align with our sustainability goals. Emphasize fair wages, responsible labor practices, and sustainability-focused training to ensure the staff supports eco-friendly operations.
A Critical Warning for California Operators
If you operate in California, you must comply with the Private Attorneys General Act (PAGA). This allows employees to sue their employer for Labor Code violations on their own behalf and on behalf of other aggrieved employees. Take extra care to avoid these violations, as they are not covered by insurance at this time.
The 4-Step Training Checklist
Once operational policies are published, we must consistently train our teams. I recommend setting up a formal training program for every major department using this proven four-step method:
- Prepare the worker: Ensure the right person is conducting the training.
- Set the stage: Have all necessary tools available and keep the employee relaxed with a friendly, helpful attitude.
- Explain and demonstrate: Show the employee how to do the job. Demonstrate each step slowly, point out safety precautions, and then repeat it at full speed.
- Try out performance: Let the employee do the easy parts first while the trainer handles the hard parts. Gradually add difficult tasks one by one while explaining the process.
